无备而动，能否以奇制胜？阶段性双视角下创业企业即兴行为发生机制与后拓效应研究

Entrepreneurial improvisation is the spontaneous and creative behavior that entrepreneurial firm take in the face of unconventional event. Improvisation adopts the flexible strategy of thinking and acting, which makes it possible for entrepreneurial firm to win the competition with creative approaches under the condition of "moving without preparation". However, few studies analyze the formation mechanism of this behavior from a process point of view, and seldom consider the complexity of its impacts. Based on this, this project establishes dual perspective respectively in the generation and influence stages to clarify the formation mechanism and impacts of entrepreneurial improvisation. First of all, from an objective perspective and based on the Event System Theory, the project analyzes how event’s time, space and strength influence entrepreneurial improvisation and distinguishes the difference between promotion and prevention entrepreneurial improvisation. Secondly, from the subjective perspective, the project constructs two-stage model of entrepreneurial improvisation’s formation based on the Image Theory. Finally, the project discusses the positive and negative effects of entrepreneurial improvisation on the performance through resource sharing and resource struggle, and also analysis the moderating effects of team fault-line and shared leadership in this process. This project aims to provide theoretical basis and suggestions for entrepreneurial firm to cope with unconventional events, improvise quickly and effectively, and improve their performance.

创业企业即兴行为是创业企业面对非常规事件时所采取的自发性与创造性行为。当“先计划再执行”的传统行为模式在高变环境下屡屡失效，即兴行为以且思且行的灵活策略成为创业企业在“无准备”条件下以奇制胜的新行为选择。但现有研究未能从过程性角度剖解创业企业即兴行为的产生机制，也鲜少考虑其作用效果的复杂性。本课题拟在该行为的产生与影响阶段分别引入双视角展开探索，具体地：首先从客观视角出发，基于事件系统理论，分析事件的时间、空间与强度属性对创业企业即兴行为的影响，提出促进型与防御型两类创业即兴行为；其次从主观视角出发，以捕获企业镜像特征为基础，构建创业企业即兴行为决策的二阶段模式；最后，综合分析该行为通过资源共享与资源争夺对新创企业绩效产生的积极与消极效应，以及团队断裂带与共享式领导在该过程中的权变作用。本课题旨在为创业企业应对非常规事件，快速并有效实施即兴行为，提升新创企业绩效提供理论依据与对策建议。

本课题关注创业企业以及创业者即兴行为前置的发生机制和后置的影响机制。主要涉及三项研究内容：①通过分析诱发创业即兴行为的事件所发生的时间、空间以及主体感知到的事件强度，构建了非常规事件与创业企业即兴行为关系的定量研究和非常规事件与创业企业即兴行为关系的定性研究两条路径；②以企业的镜像特征为基础，分析了决策者及其团队的自我镜像、轨迹镜像、行动镜像以及期望镜像在采纳决策和进展决策过程中完成相容性检验和收益性检验，继而达成最佳的即兴行为效果的中间机制；③分析创业企业即兴行为通过资源共享与资源争夺对新创企业绩效产生的积极与消极效应，以及团队断裂带与共享式领导在该过程中的权变作用。. 本课题的研究结果表明，事件的新颖性、关键性与颠覆性均能够正向影响创业企业即兴行为的发生。企业在面对不同类型的非常规事件时，往往会采用不同的即兴应对策略，通常表现为自发地以化解费常规事件所可能带来的风险为动机的防御型创业企业即兴行为，和自发地以响应非常规事件所可能带来的机会为动机的创造性行为。创业企业即兴行为的发生是基于自我镜像、轨迹镜像、行动镜像以及期望镜像来完成。同时，创业企业即兴行为不仅会带来资源争夺还会带来资源共享。. 本课题通过结合变异导向与过程导向理论范式，从客观视角出发探索事件多重属性与创业企业即兴行为之间的联系；从主观视角出发探索创业企业即兴行为的发生机制，该行为的发生由一系列的互动性过程促成，而非偶然；打破了企业即兴行为百利而无一害的传统认知格局，综合考量该行为的积极与消极后拓效应，并开展对该过程边界条件的探索。
